In a context where global competition is played out on quality of execution, retaining and then spreading the trade-skill is a decisive competitive advantage. This article unpacks five recurring barriers — often underestimated — that jam natural transfer in the field, and for each one offers immediate courses of action towards continuous improvement. These barriers are not inevitable; they become levers as soon as they are approached through structured capitalisation and support.

The demographic wave is no longer a hypothesis: nearly 4 workers in 10 could leave their post for good by 2030 in some industrial basins (according to INSEE). In manufacturing, that represents nearly a million retirements over the same period La Tribune.
Every unanticipated departure takes with it precise trade-skills, setting knacks and a practical sense forged over thousands of hours on the line. In other words: an intangible capital as vital as it is invisible for quality, safety and the attractiveness of the trades.
Barrier no. 1: mass departures of seniors still too little mapped
Jobs and Career Path Management (GEPP) exists on paper, but the daily urgency of production rarely leaves room for a fine inventory of critical know-how. Result: managers discover the depth of the loss at the leaving party.
Except that a skill is a value invisible to the naked eye! Fine settings, knacks, weak signals — are what costs the most to rebuild, sometimes several years of practice. (Note also the lack of tools suited to a fluid, simplified capture of these skills in the company).
Barrier no. 2: tacit know-how firmly anchored in oral culture
“Watch” too often replaces “explain”.
Critical trade-skills remain tacit and visual, transferred by mimicry between the expert and the junior. Yet the intensification of pace reduces these observation times, and as the sociologist Corinne Gaudart has shown, the implications for quality and safety are significant: young operators lose the opportunity to take in the “protective trade-skills” that keep them safe (Le Monde.fr).
Without documentary structure, the company loses the memory of its angle corrections, its auditory or olfactory landmarks, its caution advice — so many variables impossible to read in a PDF manual.

Barrier no. 3: production pressure that eats into support time

Barrier no. 4: the technology gap creates generational silos
Seniors can feel lost in the face of connected tablets; the junior, for their part, doubts the relevance of “old-school methods”. Between the two, the information chain fragments; each works in their bubble.
This mutual distrust prevents the forming of a transgenerational community of practice where process improvements circulate freely.
What should you propose or put in place? Best practice once again seems to lean towards hybrid arrangements: set up rotating pairs where the exchange is symmetrical: the junior learns the trade-skill, the senior discovers the digital tool that documents it.
